The Problem

O.C.Tanner lacked any features to draw people managers into their recognition platform. I was tasked with creating outreach features, the first of which was an AI-driven email service that customized outreach messages to the individual leader based on key engagement drivers identified in our internal IP. The final feature customized the message, data, and CTA within the email to the circumstances of that leader's team.

Instead of a single email with a shotgun blast of content trying to hit each important fact for ANY leader, these messages targeted the most important facts for THAT leader in the moment they needed it. We designed against ten trigger points and tested two in the wild with real leader populations before building the foundational message triggers as a releasable feature.

Employees at Risk

This email told the leader of team members who had gone the longest without being recognized, prompting quick action to help the team member feel seen and valued.

The bar chart would adapt to the three employees who had gone the longest without recognition, switching to a red color if the employee had gone more than 30 days without recognition (a key indicator for disatisfaction and likelihood to look for a new job).

This email increased recognition for leaders to employees by 95% without meaningfully impacting budget spending.

Exposing Blind Spots

This email highlighted recent recognition being sent to team members that the leader may not have known about. These highlights gave leaders an opportunity to pile on recognition for those being called out by others.

Recognition budget spend by these leaders increased by 107%. Just letting the leader know their team was appreciated drove the pile on effect and helped the team member feel a stronger connection to their leader and their own value to the organization.
